Introduction

Ethical leadership has gained importance in contemporary organizations and social settings. The reason is that today’s leaders are expected to use various conceptualizations and administrative styles to make a moral decision (Elci et al., 2012). The aim of making such a decision is to achieve organizational goals, identify the best behaviors to emulate, respond to factors in the external environment, manage diversity, and to accommodate individual personalities. There are several leadership theories and styles that leaders can use to shape their behaviors and administrative approaches (Amanchkwu, Stanley, & Ololube, 2015). This paper describes how and why a Purchasing Services Director’s use of transactional and transformational leadership theories have changed over time. In addition, it analyzes the way the leader uses autocratic and participative leadership styles to direct the accomplishment of various tasks in the organization. Furthermore, the author of this paper assesses how power and influence of the Director have changed from one role to another. Additionally, the author has used contingency theory to evaluate the effectiveness of the leader and his behaviors in each role within the context of organizational goals, follower characteristics, and responsibilities.

A1. Leadership Theories, Styles, and Power and Influence

How the Leader’s Use of Transactional and Transformational Leadership Theories Has Changed Over Time

The manner in which the Purchasing Services Director applies transactional theory has significantly changed from one role to another. According to Wolinski (2010), transactional leadership theory conceptualizes that the behaviors demonstrated by followers largely depend on punishments and rewards. In this essence, subordinates who continuously receive rewards will perform as expected, whereas those who are not motivated by rewards will feel dissatisfied and unable to perform. Additionally, followers who receive punishments for wrong acts are highly like to accomplish tasks as expected as opposed to those who do not. Moreover, supporters of transactional leadership theory believe that managers and their subordinates are normally involved in an exchange form of relationship where each party benefits from the other (Amanchkwu, Stanley, & Ololube, 2015).

Application of ethical leadership

Initially, the Purchasing Services Director was not keen on observing the actions of his subordinates, especially those who performed poorly. This had a negative impact on the work processes and on the overall performance of the organization. However, since the Director discovered the importance of transactional leadership theory in promoting organizational effectiveness, he has now set the standards, procedures, and rules that every employee must follow. Every worker who adheres to the set standards is rewarded, while those who violate the rules are punished. The leader’s use of transactional leadership has changed because he wants to create a team of workers who can perfectly follow the organization’s policies in order to support the realization of goal and mission.

Similarly, the manner in which the Purchasing Services Director utilizes transformational leadership theory has greatly changed as his functions shift from one role to another. As Wolinski (2010) explains, transformational leadership theory assumes that a leader should work in collaboration with his or her followers to execute meaningful changes that promote growth in their organizations. Precisely, the theory guides leaders to respect and garner the trust of their subordinates and to utilize that opportunity to identify and implement reforms (Amanchkwu, Stanley, & Ololube, 2015). sample of the application of ethical leadership nursing paper assignment

During his early years in leadership, the Purchasing Services Director used to rely on his own abilities to influence change in the organization. The leader did not involve stakeholders in the decision-making process. However, after discovering the significant role that transformational leadership plays in enhancing success in organizations, the leader currently garners admiration from his followers and interest groups to influence change in the facility. Moreover, basing his decisions on the assumptions of transformational leadership theory, the Purchasing Services Director currently involves all interest groups in the decision-making process whenever there is a given reform to the implemented in the organization. The main reason why the leader’s use of transformational leadership theory has changed is that he has learned that successful implementation of a change program largely depends on the contribution of interest groups. For this reason, the leader ensures that he gathers opinions of everyone before he embarks on the execution of any recommendation for reform.

How the Leader’s Use Autocratic and Participative Leadership Styles Has Changed Over Time

The Purchasing Services Director’s use of autocratic leadership style has changed from one role to the next in several ways due to a number of reasons. Many people associate autocratic leadership style with a form of administration where the leader strives to exercise a forceful authority over his followers and to the entire situation. According to Ahmed, Khan, and Nawaz (2016), leaders who exhibit autocratic leadership style often provide a clear anticipation of what its subordinates should do for the organization to realize its mission. In addition, such leaders usually decide the best time that given task must be accomplished to facilitate smooth flow of operations. Moreover, leaders who utilize the autocratic style of leadership determine the best approaches through which various plans should be executed. As the roles of the Purchasing Services Director continue to shift from one function to another, the way he understands and utilizes the autocratic leadership style has greatly changed.

For example, as it is required of autocratic leadership style, the Purchasing Services Director used to create a clear division of roles between the managers and the subordinates. He was keen to avoid abuse of the leadership style under discussion. As his roles change from one function to the next, the Director’s use of autocratic leadership has significantly improved. Nowadays, the leader makes most of the important decisions independently without listening to other people’s views. While this style might be unacceptable under transformational leadership theory, it is largely accepted with autocratic leadership style (Amanchkwu, Stanley, & Ololube, 2015).

The main reason why the Director’s thoughts and application of autocratic leadership style have changed is that he perfectly understands that there are times when decisions have to be made without waiting to get the opinions of all stakeholders. For instance, some of the matters related to the purchase of goods and services require quick decisions to be made within the shortest time possible. During such times, the leader might not have enough time to gather opinions from all stakeholders. It is for this reason that the director is compelled to use autocratic leadership style. Besides, the style under discussion allows the leader to provide clients with a timely response.

Similarly, the manner in which the Purchasing Services Director uses participative leadership style has greatly transformed from one role to the next. According to Ahmed, Khan, and Nawaz (2016), one of the best leadership styles that should be demonstrated by leaders is participative leadership style because it gives managers an opportunity to act as role models to their subordinates. The leadership style under discussion is where the leader guides group members through various steps that are required for the successful completion of tasks. At the same time, they actively participate the groups by heading discussions which are aimed to encourage other members (Amanchkwu, Stanley, & Ololube, 2015). The Purchasing Services Director has utilized participative leadership style several times as his roles continue to shift from one function to the next. For instance, in all his roles in the facility, the Director always takes his time to encourage all members of his time. Furthermore, the leader often participates in those groups to encourage all group members to participate.

Currently, the leader increasing engages his subordinates in active discussions. Moreover, he motivates them to be creative whenever they are faced with complex problems as this encourages quick and effective resolution.  The main reason why the Purchasing Services Director has improved his participative leadership style is that he is currently faced with the challenge of leading larger teams. In that regard, the success of the organization’s operations largely depends on active participation of all followers. Essentially, as he interacts with the subordinates in groups, the Director ensures that the nature of interaction that he has with the followers does not undermine his power to make individual and effective decisions.

How Power and Influence of the Director have Changed from One Role to Another

The power and influence of the Purchasing Services Director have greatly improved from one role to the next. As far as power is concerned, the Director had a limited ability to direct the behaviors of his subordinates when he was appointed to his current position for the first time. During those days, the incumbent was unable to determine the subordinates’ behaviors because he lacked an effective understanding of the characters and attitudes of employees. After staying in the organization for some time, the Director could determine the behaviors that were demonstrated by his followers to a larger extent than before. For instance, before the implementation of the standards and guidelines to govern people’s behaviors, the Director could just sit back and watch how subordinates performed various tasks. However, after serving in organization’s leadership position for more than three years, he only encourages behaviors that demonstrate adherence to the set standards. The observed changes in the power of the Director are as a result of the need to direct subordinates to exhibit behaviors that demonstrate maximum adherence to the organization’s policies.

Furthermore, it is important to note that the degree of influence that the Purchasing Services Director has on his followers is higher today than the way it was in the past. During his early years in leadership, the Director had a very little impact on the employees’ character development process. Although the effect was not prominent during those years, it still contributed positively to the success of the entity. However, the Purchasing Service Director can now take actions that have tremendous effects on the character development process of subordinates. The main reason for the observed change in influence is the great need to have a team of workers who can demonstrate characters that facilitate the creation of interpersonal relationships. Interpersonal relationships will facilitate faster accomplishment of tasks.

A1a. Evaluation of Leadership Effectiveness

Contingency Leadership Theory

Contingency theory is a conceptualization of leadership which assumes that there is no an ideal form of leadership due to the variations in the circumstances that are faced by leaders at any given time (Wolinski, 2010). The theory comprises another administrative model known as situational leadership. As far as situational leadership is concerned, leaders must be ready and willing to change their behaviors to match specific situations. The contingency leadership combined with situational leadership model guides leaders to be flexible and ready to take actions that will enable them to adapt quickly to new environments (Wolinski, 2010). Ideally, assumptions of contingency leadership theory can be used to assess the effectiveness of leadership behaviors concerning delegation and completion of tasks, the influence of follower characteristics, and the accomplishment of organizational goals. sample of the application of ethical leadership nursing paper assignment

Effectiveness of the Leader’s Behaviors Within the Context of Tasks

The Purchasing Services Director is an effective leader within the context of task allocation and completion. When performing these roles, the leader has perfectly relied on the assumptions of contingency theory to influence the decision-making process. For instance, the Director has gained an understanding that the types of tasks to be performed are based on the existing circumstances such as the specific goal that is to be achieved. Furthermore, for the activities to be accomplished effectively, there must be adequate resources to facilitate their completion (Amanchkwu, Stanley, & Ololube, 2015). Although the organization is faced with a number of challenges, the Director has effectively made a decision based on the existing situation to find a way through which individual tasks can be completed. As he strives to organize for the accomplishment of various activities, the Direct has demonstrated an understanding that there is no an ideal form of leadership due to the variations in the circumstances that are faced by leaders at any given time. In addition, he has perfectly acknowledged that as a leader, he must be ready and willing to change his behaviors to match specific situations.
